The first things to go were <strong>training and rotational programs<\/strong>, once the gold standard for building insurance expertise.<\/p>\n<p>These weren\u2019t simple onboarding sessions. They were <strong>12\u201318 month learning ecosystems<\/strong> that built technical fluency, business context, and institutional loyalty. Participants rotated through claims, underwriting, and operations, guided by mentors who helped transform graduates into future leaders.<\/p>\n<p>When those programs disappeared, they never came back. Without those \u201ctraining wheels,\u201d new hires enter advanced roles but lack the contextual understanding that comes from gradual learning.<\/p>\n<p>They\u2019re technically capable, but strategically unanchored.<\/p>\n<h3>Breaking the Cycle<\/h3>\n<p>To repair this talent ecosystem, the industry must rebuild the foundation it abandoned:<\/p>\n<ul>\n<li><strong>Eliminate unnecessary degree requirements.<\/strong> Focus on aptitude and trainability.<\/li>\n<li><strong>Launch modern apprenticeships.<\/strong> Partner with community colleges and industry associations to build practical, claims-focused learning pathways.<\/li>\n<li><strong>Support emotional resilience.<\/strong> Create structured programs for employees managing high-stress claims work.<\/li>\n<li><strong>Reimagine compensation.<\/strong> Offer tuition assistance or student loan reimbursement for claims certifications.<\/li>\n<li><strong>Tell the real story.<\/strong> Position claims as both analytical and deeply human, a profession built on empathy and expertise.<\/li>\n<\/ul>\n<h3>The Road Ahead<\/h3>\n<p>The demographic math is unforgiving: an aging workforce, a shrinking pipeline of new talent, and escalating global risk exposures. But the opportunity is just as real.<\/p>\n<p>The insurers that act now, by <strong>investing in training<\/strong>, <strong>rebuilding pipelines<\/strong>, and <strong>redefining claims<\/strong> as a meaningful, purpose-driven profession, will own the next decade of workforce leadership.<\/p>\n<p>We broke this system over 25 years ago.
